R&D 전문가의 경력만족과 이직 의도의 관계 : 일과 삶의 균형에 따른 상반된 조절효과 검증 및 경영자를 위한 제언
본 연구는 조직의 지속적인 경쟁우위 확보의 핵심인력이라 할 수 있는 R&D 전문가들의 이직 의도를 예측하기 위한 요인으로 경력 만족과 일과 삶의 균형을 고려하는 한편, 두 변수의 상호작용이 어떻게 작용하는지를 살펴보는 것을 목적으로 한다. 이를 위해 사회인지경력이론을 토대로 경력 만족과 일과 삶의 균형의 인식수준이 각각 높을수록 이직 의도가 감소할 것을 예측하였다. 또한, 경력 만족과 일과 삶의 균형 간의 상호작용에 대해 보완효과와 대체효과의 가능성을 각각 반영하여 경쟁가설로 제시하였다. 실증분석을 위해 국가과학기술인력개발원에 서 수집한 대규모 데이터를 이용하여 개인 수준의 분석을 진행하였다. 분석 결과, 예측한 바와 같이, 경력 만족 및 일과 삶의 균형 인식은 각각 이직 의도를 낮추는 것으로 확인되었다. 또한, 상호작용 분석 결과, 경력 만족이 높아질수록 이직 의도가 줄어드는 경향은 일과 삶의 균형 인식이 낮을 때 더욱 강해지는 것으로 나타나 보완효과가 아닌 대체효과가 존재하는 것으로 나타났다. 이러한 분석 결과를 토대로 R&D 전문가의 효과적인 관리에 대한 이론적 시사점과 정책적 제언을 제시하였다.
Career Satisfaction and Turnover Intention of R&D Experts : The Contrasting Roles of Work-Life Balance and Managerial Suggestions for Leaders
This study investigates career satisfaction and work-life balance as a factor in predicting the turnover intention of R&D experts. Based on social cognitive career theory, it was predicted that the higher the level of perception of career satisfaction (H1) and work-life balance (H2), the lower the turnover intention. In addition, the interaction between career satisfaction and work-life balance was presented as a competitive hypothesis by reflecting the possibility of complements (H3-1) and substitutes (H3-2). Using large-scale data collected by the Korea Institute of Human Resources Development in Science and Technology (KIRD), it was confirmed that career satisfaction and work-life balance perception each lowered the intention to turnover. In addition, as a result of the interaction effect, the tendency to decrease turnover intention as career satisfaction increases is stronger when the perception of work-life balance is low, indicating that the substitution effect is more supported. Based on the results, this study suggests theoretical and practical implications for managing R&D experts.
